CHANGE MANAGEMENT INITIATIVES AND EMPLOYEE PRODUCTIVITY: MEDIATING ROLE OF ORGANIZATIONAL DEVELOPMENT AND MODERATING EFFECT OF CROSS-CULTURAL DIVERSITY

Digital transformation, globalization, and workforce diversity, making employee productivity a critical outcome of effective change strategies. While prior research has explored change management or diversity independently, limited attention has been given to how structured adaptation and cross-cultural dynamics jointly influence productivity. This study addresses this gap by examining the direct effect of change management initiatives on employee productivity, the mediating role of organizational development, and the moderating impact of cross-cultural diversity. Adopting a quantitative, cross-sectional research design, data were collected from managerial and non-managerial employees in medium- to large-scale manufacturing firms in Pakistan. Stratified random sampling ensured representation across organizational levels, and a total of over 319 valid responses were analyzed. Established measurement scales were applied, and data were analyzed using SPSS and SmartPLS structural equation modeling. The findings reveal that change management initiatives significantly and positively affect employee productivity. Organizational development partially mediates this relationship, underscoring its role as a channel through which change efforts translate into sustainable performance outcomes. Cross-cultural diversity exerts a significant but negative moderating effect, weakening the positive influence of organizational development on productivity. This suggests that while diversity can be a source of creativity, unmanaged cultural differences may hinder the effectiveness of developmental practices. The study advances socio-technical systems theory by integrating change management and diversity perspectives, contributing to organizational behavior scholarship. Practically, it highlights the need for culturally informed change and development strategies to enhance productivity in diverse workplaces.
